Officers/Executive Leadership Purpose:

The COO is responsible for leading and scaling the operations of Excel Fitness, including Club Operations and Fitness/Personal Training (PT), to deliver operational excellence, revenue growth, and exceptional member experience. As a key member of the executive leadership team, the COO is accountable for the day-to-day performance and scalability of the company’s operations and partners across the organization to ensure Excel is positioned for long-term growth and success.

Duties and Responsibilities

Provide executive oversight of all Club Operations and Fitness/PT services, ensuring consistency, efficiency, and best-in-class member experience across locations.

Establish scalable, repeatable operational processes that improve member satisfaction, retention, and financial performance.

Partner with senior leadership to design, pilot, and scale the Fitness/PT service offering as a primary revenue and EBITDA growth driver.

Lead innovation and expansion of additional services to members to diversify revenue streams, drive same-store sales, and strengthen member engagement.

Improve four-wall economics through disciplined cost management, efficient labor models, and scaling of Fitness/PT and new ancillary revenue streams.

Lead operational integration of acquisitions, ensuring seamless club-level execution and realization of synergy and value creation targets.

Oversee vendor management across key operational categories (Matrix Fitness, Listen360, Eco Fit, and others); monitor performance, conduct evaluations, and lead RFPs to optimize service quality and cost efficiency.

Partner with Real Estate, Construction, Marketing, Member Support Center, HR, Finance, and IT to ensure operational initiatives are well supported and aligned with company priorities.

Monitor and deliver against operation KPIs, including same-store sales, net member growth, PT revenue, member retention/churn, and member satisfaction to meet or exceed projections.

Deliver clear reporting and insights to the CEO, executive team, board, and key stakeholders.

Build and lead a high-performing Operations and Fitness/PT leadership team; recruit, develop, and retain talent to create a bench of leaders capable of running a scaled, multi-unit portfolio.

Spend meaningful time in the field, occasionally visiting clubs to engage with leaders and staff, observe operations firsthand, and gather insights.

Uphold and reinforce the Excel Fitness and Planet Fitness brand identity across all clubs.

Represent Excel Fitness with Planet Fitness CSC, industry organizations, business partners, and service providers.

Collaborate with private equity partners and the executive team on long-range planning, capital strategies, and business performance reviews.

Qualifications

Bachelor’s degree or equivalent in business or related field required. Master’s degree preferred. Equivalent related work experience or a combination of experience and education may be considered in lieu of degree.

At least 15 years of progressive multi-unit operations leadership experience and at least 10 years of direct upper management and leadership experience required.

Experience in fitness, health club, hospitality, or other multi-unit, service-based industries strongly preferred.

Proven ability to lead large-scale operations, deliver consistent member experiences, and manage full P&L accountability with a focus on four-wall economics.

Demonstrated success leading revenue-generating programs, ideally including Fitness/PT.

Demonstrated success designing, scaling, and operationalizing revenue-generating services, ideally including Fitness/PT, into a material contributor to EBITDA.

Skilled operator in cost management, labor optimization, and operational scalability; capable of standardizing processes across a large portfolio.

Skilled at change leadership and fostering alignment during periods of growth and acquisition.

Strong track record of change leadership, acquisition integration, and operating within a private equity-sponsored portfolio company.

Excellent communicator and collaborator with the ability to build trusted relationships internally and externally.

Demonstrated ability to recruit, develop, and retain multi-unit leadership talent, building scalable teams for growth.

Technology and data fluency, with the ability to leverage reporting and digital platforms to drive decision-making.

Supervisory Responsibility:

This position directly oversees senior leadership of Operations, as well as their respective leadership teams. Works closely with department heads across HR, IT, Marketing, Real Estate, and Construction. Responsible for ensuring all operational areas meet established performance metrics and uphold Excel Fitness’ values. Budgetary Responsibility:

This position will be responsible for the entire Operations budget. Prepares an annual budget and is accountable for all operating expenditures and variances.

Work Environment:

This position will work onsite at the Excel corporate office. This job routinely uses standard office equipment such as computers, photocopiers, fax machines and phones. Will regularly visit or work in gym locations. The noise level in the work environment is usually quiet while in the office, and loud when in the club.

Must frequently lift and move up to 10 pounds and occasionally lift and move objects up to 50 pounds.

Specific vision abilities required by this job include close vision, distance vision, color vision, peripheral vision, depth perception and ability to adjust focus.

Position Type/Expected Hours of Work:

This is a full-time, exempt position. Under the Regulations, Part 541, an exempt Team Player is one who is not entitled to the minimum wage or overtime pay protections of the Fair Labor Standards Act (FLSA).

Standard workdays and hours are Monday through Friday, between 8:00 a.m. and 5:00 p.m. This position may regularly work outside of normal business hours, including evenings and weekends as needed to coincide with operational needs, complete job responsibilities, and/or when traveling for business.

Travel:

25% travel is expected for this position. Must be willing to travel based on company need to all locations and work sites, as necessary within a reasonable timeframe, either by driving or flying. Overnight trips will be necessary when traveling outside of the local area.
